Abstract

Employee performance targets at Singkong Keju D9, a micro, small, or medium-sized enterprise (MSME) in Salatiga City, have not been met even though the organization has implemented Islamic spiritual values in the workplace. Furthermore, previous studies have reported mixed findings regarding the relationship between workplace spirituality and job performance. This study aimed to analyze the effect of workplace spirituality on job performance and examine the mediating roles of employee well-being and job satisfaction. The study employed a quantitative approach involving 80 employees using total sampling. Data were collected using questionnaires and analyzed using partial least squares structural equation modeling (PLS-SEM) with SmartPLS. The results showed that workplace spirituality had no significant direct effect on job performance but had positive and significant effects on employee well-being and job satisfaction. Mediation testing supported the roles of both variables as mediators in the relationship between workplace spirituality and job performance. These findings indicate that the relationship between workplace spirituality and employee performance needs to be understood through well-being and job satisfaction. This study contributes to understanding the mechanisms linking workplace spirituality to employee performance in the context of MSMEs based on Islamic values. The practical implications emphasize the need to translate spiritual values into workplace management that supports employees’ psychological well-being and job satisfaction.
